Employee Value Proposition (EVP) is the commonly used jargon to describe the characteristics and appeal of working for an organisation.

An EVP describes the mix of characteristics, benefits, and ways of working in an organisation. It is the deal struck between an organisation and employee in return for their contribution and performance. This “deal” characterises an employer and differentiates it from its competition.

Most organisations encounter two main problems when it comes to their EVP:

oThey struggle to differentiate themselves from their competition. Differentiation is crucial if an organisation is to stand out from the “sea of sameness” that characterises some sectors.

oTheir branding is appealing but it does not accurately reflect the reality.

An effective EVP enables an organisation to stand out as different but also it ensures that the ‘packaging’ reflects the ‘contents. All too often people join organisations tempted by the ‘branding’ and are disappointed when they experience the reality.

You know when you’ve got it right – you become a magnet for talent, and have engaged and motivated employees.

Why is an EVP important?

An effective EVP can bring an organisation significant benefits. According to the Corporate Leadership Council’s research a well thought through and executed EVP can:

oImprove the commitment of new hires by up to 29%

oReduce new hire compensation premiums by up to 50%

oIncrease the likelihood of employees acting as advocates from an average of 24% to 47%

In addition an effective EVP allows organisations to source more deeply within the labour market, increasing its access to passive candidates. This is important for organisations who want to secure the best talent in an increasingly difficult talent market. Demographic predictions show that there will be a stark contrast in population growth in certain areas of the world. Many countries will show a decline in population making it harder to source talent, whereas in countries such as India there will be large increases making it more difficult to attract the right talent from a potentially large pool. This will cause challenges for organisations in the future and builds an even stronger case for the importance of having an effective EVP.

Organisations with strong and credible EVPs become as famous for the way they treat people and the quality of their people as they are for their products and services. When candidates view an organisation’s EVP as attractive, they demand a smaller compensation premium when accepting an offer. According to the Corporate Leadership Council EVPs that are viewed as unattractive require a 21% premium to hire employees, while attractive EVPs require only an 11% premium.

What makes a good EVP?

To ensure an EVP generates maximum returns it must be built around attributes that genuinely attract, engage and retain the talent you want. It must also be consistent with strategic objectives and clearly demonstrate its uniqueness. The EVP must also be real i.e. a large proportion of it must be true now. It should however also contain elements that are not true now but that the organisation aspires to. This is important to drive change and progress and also to give employees a sense that the organisation is responding to the changes they want to see.

As well as the ‘content’ of the EVP, it must also be articulated in a style that appeals to the audience. So many companies write about themselves in dull corporate speak and the net result is a lot of organisations that claim to be unique but sound the same.

Finally, the EVP is at the core of all other organisational processes. The characteristics of the EVP need to be reflected in the corporate and employer brands. The EVP, if operationalised well is the driver of engagement, it informs recruitment messages, communications and development and it helps inform strategic HR priorities. It helps support and drive business strategy forward.

How do you create an EVP?

There are a number of ways to understand what your employees feel constitutes a great place to work. A good starting point is to tap into information you already have including employee opinion survey data. This will tell you what employees think is working and what isn’t. Typically though such surveys don’t tell you what is important to your people. It is obviously crucial to understand this in order to create an attractive EVP. The process of developing an EVP elicits what is important to the different types of people that you want to attract and engage.

To be successful the EVP must be credible which is why it EVP must always be tested. The purpose of testing is to ensure that all categories of employees and potential employee find it appealing. The testing also tells you which elements of the EVP need to be ‘turned up’ or ‘turned down’ to appeal to different groups. Testing should take place with internal employees and external potential employees.

The testing will reveal changes that need to be made to the EVP to appeal to the different audiences that it was tested with. Assuming that valid and rigorous data is used to create the EVP you should expect it to work for 90% of the target population. It should always be tested though as the 10% it needs to be adjusted for could be a crucial part of your workforce.

Case study

We have recently developed an EVP for a global pharmaceutical company. Their goals were to:

-Differentiate themselves against other large pharmaceuticals

-Use the EVP to help make the new corporate brand a reality

-Identify priority areas for change in order to maintain and improve engagement of key talent

As well as the EVP itself there have been a number of other key outputs. An online user guide for HR and managers provides guidance on managing and engaging different key groups. What Is Community Facilities District Act?

On September 30, 1988, the Arizona Community Facilities District Act (the “Act”) became effective. The Act, which was passed by the state legislature, was created to allow Arizona municipalities to create special taxing districts for the purpose of financing the installation, operation and/or maintenance of public improvements. The Act, which was styled after similar legislation in California and Florida, addressed a critical issue for developers and home builders; that being the financing of increasingly costly public infrastructure without unduly burdening the end users of property.

Under the Act, the following types of public improvements may be acquired and/or constructed with Community Facilities Districts (“CFD” and/or “District”) bond proceeds:

– Water and sewer projects

– Police and fire facilities

– Public buildings

– Flood control and drainage projects

– Roadways

– Public parking structures

– Landscaping and lakes

– Lighting and traffic control

– Parks and recreational facilities

– Schools

– Pedestrian Malls

– Enhanced public services (in redevelopment areas)

The Act allows for the issuance of general obligation bonds, special assessment bonds and revenue bonds or any combination thereof. The security for the repayment of the bonds is as follows:

General Obligation Bonds – The security of the general obligation bonds is the tax revenue generated by an increase in the ad valorem property taxes of property contained within the CFD. A general obligation bond payment is passed through to the end users of property through an increase in the secondary tax rate via the county property tax bill.

Special Assessment Bonds – Security for the special assessment bond is a special assessment lien placed upon the property determined to be benefiting from the public improvements funded by the CFD. Special assessment liens are repaid through a separate special assessment billing issued by the District.

Revenue Bonds – The security for revenue bonds is the revenue stream generated from the public improvement financed by the CFD. Revenue bonds are repaid by the users of the facility through usage fees. For example, a CFD may construct a public parking garage and a portion of the revenues generated by the parking garage are utilized to repay the bonds which were issued to construct the parking structure.

Bonds issued by a CFD have a term of 25 years and carry a tax exempt interest rate which is usually much lower than what developers can achieve in local financial markets.

Formation of CFDs have a beneficial impact on property owners within the boundaries of the District in that CFD bond proceeds are made available to allow for the construction of public improvements and related infrastructure at a much faster rate than that which would have otherwise been possible and in some cases, provides public amenities that otherwise may not have been possible. Property owners in the District also benefit from having higher quality improvements that are maintained at a higher standard than would otherwise be the case. Because end users participate in the repayment of the bonds via an increase in the ad valorem property tax and/or a special assessment lien payment, a portion of such payments are deductible for federal and state income tax purposes (NOTE: Please consult with your tax advisor on this issue).

For persons involved in the sale of real estate, the existence of the CFD must be disclosed to potential end users of the property. At present, developers and home builders provide CFD disclosure statements to perspective buyers of property contained within a CFD. The disclosure statement explains the structure of the CFD, the improvements to be financed by the CFD, and the estimated financial impact of the additional tax and/or assessment on end users of the property. Additional disclosure documents are also signed by the buyer of property during the closing process to ensure that the buyer is aware of the fact that the property which they are purchasing is located within a CFD.

At present, there are approximately 35+ CFDs in the state of Arizona with an additional 40+ CFDs encompassing 150,000+ acres, in the process of being formed from Bullhead City to Sierra Vista. Some of the larger real estate developments employing CFDs include: DC Ranch, McDowell Mountain Ranch, Vistancia, Verrado, and Estrella Mountain Ranch. As the cost of providing public improvements escalate, the use of CFDs will continue to increase as a means of providing, maintaining and operating public infrastructure, public open spaces and public recreational amenities.

Garage Door Springs, The Danger Zone

Usually, the largest mechanical thing around your house is the overhead garage door – the one you’re driving your car through, sometimes without even opening it – I know that you do :-).

The major, and the most dangerous componnent of the overhead door is the garage door spring – (or springs depending on the design), which supports the entire weight of the door panels (sometimes over 400 pounds) and helps you to lift / lower the entire door assembly. I have personally installed 3 overhead garage doors with 2 different types of springs, and you do have to trust me on that – garage door springs are under enormous pressure and you can get seriously injured or even killed when performing such work. If you decide to take your chances – it is imperative that you follow instructions to the last detail! Even if you have a friend or a professional doing it for you, read it and check everything after the installer finishes the job. The garage overhead doors have no safety brakes (at least I haven’t heard about any), that would prevent it from falling down when the supporting spring fails. I’ve found some US patents for such devices, but apparently none of them were ever implemented into an actual garage door.

According to the US Consumer Product Safety Commission, garage overhead door related accidents account for thousands of injuries every year (average of 30000 per year). For example, these injuries are: fractures, crushings and amputations. It is believed that not all injuries are reported in the United States . (CPSC)

There are basically two types of the garage door spring systems utilizing tracks / side rails (at least these are the most common types in Illinois and probably the rest of US):

1. garage door torsion spring(s) which are wound-up on a rod above the garage door opening top section ( door header)

2. garage door extension springs that are attached on either side of the door and stretch along the horizontal part of the track when the door is closed

You might also have an old, one piece door that swings outward as it goes up and overhead. This particular design will have springs mounted on the sides of the door opening – at about your waist height, secured to a lever bracket system that extends the springs toward the ceiling at the door closing. It is an old and extremely dangerous system, not manufactured anymore. If you have such a system in the garage, I’d highly recommend replacing it.

Garage door torsion springs – there are either single or double spring designs. The spring will usually break while under the maximum stress which is when the overhead garage door closes / travels down, or it is already completely closed (USUALLY). If you’re closing it manually and it happens during this operation, don’t try to prevent it from crushing down, let it go … well, unless your foot is where the door will slam!

When one of the two garage door springs breaks you need to have them both replaced at the same time! It will cost some extra money, but having an old and new spring installed will:

– put much more stress on the new one

– the door will loose proper balance

– the remaining old garage door spring will most likely break soon

Torsion springs for residential overhead garage doors have anywhere between 5000 – 30000 cycles life span. Those digits represent an average total number of times you should be able to open and close your door before anticipating garage door spring replacement.

Garage door extension springs – you might have either one or two on each side of your overhead garage door A critical issue with those springs is to have a safety cable installed inside of each single spring and secured properly, so when the door opens and closes, the spring can freely slide on this cable! When the garage door spring snaps without the cable inside, broken ends might severely injure anyone standing within their range. The cables should be always included with the overhead garage doors hardware (assuming that they came equipped with extension springs), but A LOT OF PEOPLE either forget to install them, or don’t read instructions and maybe assume that they are not required. Unlike the torsion spring, which doesn’t really show any visual wear until it breaks, extension spring wear is much easier to spot, because they simply change dimensions: the coils are over-stretched (best visible when the garage door is open). If you notice such a behavior on your garage door springs – it’s time for a replacement.

And for both types of the garage door springs – their tension should be evenly adjusted (on a two spring system) so the overhead door travels properly in its tracks – to test it, stop the door slightly above the garage floor (1″ or two) and make sure that its bottom / top edge are perfectly horizontal. Measuring the gap along the bottom might not be the best way to confirm that, because the garage floors are often out of level. Placing a level somewhere in the center section of the garage door top edge would give you the best readout (remember that the door should not be closed completely!). When the springs are properly adjusted, you should be able to raise and stop the garage door at any height, and it should stay at this level without any assistance ( garage door opener arm disconnected).

Important things to remember:

1. Check the rollers / hinges, cables, and the overhead garage door springsoften to ensure they are in good working condition

2. Educate your children about garage door safety

3. Never leave children and disabled persons unattended near or in a garage door path

4. Keep your body clear of the door path when closing

5. Don’t leave a personal property underneath an open garage door

How to Choose a Mirror For a Bedroom

First question to think about is do you already have a wall mirror as part of your bedroom furniture? If yes, the question of adding a mirror may not need to be answered. If yes, but I also want another mirror, then the question remains – which one and how do I choose? Of course if you have no mirror then the question about do I want one is easy. So now that you know you want a mirror, try standing in the room and look around. What do you want to accomplish with the mirror? Even if you have a mirror you may want to add a full length mirror. Then the next question may be what style mirror, decorative wall mirror or perhaps a round mirror or square or rectangle. So many to choose from.

It seems like too many questions, but take them one at a time. What do you want to accomplish? Take an example of a rectangle shaped master bedroom with cherry wood finish furniture and a double mirror over the triple dresser. This wall mirror is quite adequate if you want to see yourself from the waist up. Pretty much this wall mirror shows you the same as the bathroom mirror. So again, what is the goal? If it were me I would say that you might like to see how you look from head to toe so consider alternatives.

A full length mirror comes in several styles – either a cheval or a leaner mirror. Oh yes, there is the simple hang on the back of the door mirror, but that is 100% practical and 0% decorative. Part of your decision process is just what to you want to accomplish. If just practical stop right here. If decorative then continue. The cheval full length mirror sits in a stand, It can be oval or rectangle. It can be taller or shorter. Frequently these are made with a wood frame and stand alone wherever you want to put it. In this bedroom I would suggest that it be placed near a window on the opposite side of the room from the dresser wall mirror. Each can provide a reflection of the other, as well as reflecting light. Now your goal is expanded to create reflection.

If your goal is to really create reflection, a leaner mirror is something to consider for the dramatic effect. Leaner mirrors are very large mirrors that sit on the floor and lean against the wall. If you take the same bedroom example then place the dresser and mirror at the far end of the rectangle room. Next, place the leaner mirror somewhere close to the entrance to the room. Imagine that your doorway is at the end of the room with the leaner mirror close to it. As you walk in the two mirrors reflect each other expanding the width and depth of the room. If the doorway is in the middle of the room placing the mirrors at the far end from each other would still catch your eye as you look right to left.

So by taking it a little at a time it appears that selecting the full length mirror and placing it are all tied to your goal. In the beginning you may have known one part of your goal, but by choosing style and placement you expanded it to understand that reflection/light and illusion of size are also involved.

One can buy any mirror and try to fit it to the room. Often we unconsciously pick exactly what will fit in the room. Equally as often one can sit there with a wall mirror or a decorative wall mirror with no place to put it that it looks or feels “right”. Asking yourself some simple questions while standing in the room often eliminates that “no place to put it” syndrome. It is the simple things that count when making a purchase. Just by answering some simple questions for yourself you can eliminate the confusion and know exactly what you want to place in the room.

Do I have to worry about scorpions where I live?

Possibly. Scorpions are known to prefer warmer climates (average temperature range of 68- 99 degrees Fahrenheit) though they are able to survive in most American areas. They have not migrated outside of the southern United States, but they can easily be transported in plants, flowers, shrubs or trees grown in the South and shipped elsewhere. They can live contentedly in any location that can provide moisture, food (typically other insects) and shade.

What do scorpions look like?

Scorpions range in length from just one inch up to seven. They have four sets of two legs and a two-part body: the head and the abdomen, which includes their segmented tail. The tail works like a universal joint and is commonly curled around above the abdomen in a “C” position, though it can move in any direction. Scorpions are also recognized by the set of proportionally large pinchers at the front of their heads.

When are scorpions active?

Most types of scorpions are nocturnal, which means they hunt for food and water at night. During the day, they will find a cool, dry, sheltered location to rest until nighttime.

What should I do if I see a scorpion?

Scorpions will try to sting you if they feel threatened. Therefore, if you see a scorpion, do not try to touch or handle it. If you believe you might have scorpions in your house, take precautions and do your best to avoid them until you can bring in a pest control service. This means checking your shoes, gloves and clothes before you put them on. Shake out any folded clothes, linens, or anything else before heavy handling. At nighttime, always wear hard-soled slippers. What should I do if a scorpion stings me?

Most scorpion stings happen when a human unknowingly disturbs one, either while it’s resting or out hunting for insects to eat. A scorpion sting is hard to mistake. You would feel the pain of a sting almost instantly. Commonly, a large welt will appear. Though it can take several hours for the scorpion’s venom to affect your body, you should seek medical treatment at an emergency room or doctor’s office immediately, especially if a child is stung.

How do I know if I have a scorpion infestation?

If you live in a warm, dry climate and have seen more than one scorpion a month or think you might be seeing both juvenile and adult scorpions, you may have an active infestation near or inside your home. It is possible that the scorpions are nesting outside but coming inside the house in search of water or shelter.

To control the scorpions, you can try home remedies like glue traps, bug zappers or pest control sprays designed specifically for scorpions. You will also want to make sure to check your home for small cracks or openings (as small as 1/16 of an inch). Treat and seal any openings you find. Pest control treatments designed for outdoor use should be utilized to prevent the pests from living around your home. everything from light wood appearances to stone and tile styled products. Sure

laminate is tough and attractive, but do you know what you should really be

considering when you choose your laminate floor?

Texture

You’ll soon discover that some laminate floor is textured and some is smooth.

If you have a busy household with a lot of foot traffic and pets, strongly

consider textured laminate. The smooth planks might be more visually appealing

in the store, but they will show every piece of dust, dirt and dog hair which

lands on top. Sure, you can sweep it up in a matter of heartbeats, so it’s not a

make-or-break decision, but going an extra day before dusting might be appealing

enough to go with a bit of texture.

Color

Again, color can have a lot to do with the feel of your laminate flooring and

what shows up. The darker the flooring, the more dirt and dust will show. It

seems wrong, but since dust and dirt aren’t getting ground into the flooring

like with carpet, the particles sit on top of the floor and are easily spotted.

Dust especially is light in color, so it shows up like a homing beacon on dark

laminate flooring. Picture a dark vehicle that is obviously in need of a wash.

Dark flooring though can make a home appear statelier and warmer while light

colors are more contemporary and lighten a room considerably.

Pattern

Naturally you’ll want to select a pattern of flooring that suits your needs

or twenty years at least.

Price

There is a wide range of prices in laminate flooring. Not surprisingly there

is also a wide range of quality. While there is not really a poor quality

laminate since all laminate is graded on durability, some flooring choices

appear more “real” than others and the texture and feel of the

flooring under your feet is different as well. Less expensive laminate flooring

options are thinner with fewer layers or less padding beneath your feet, but can

still be very attractive and last for more than a decade. More expensive

laminate will appear almost identical to real wood floors, and will have a bit

more give under your feet.

Durability

Finally, you’ll want to consider durability. There are multiple AC

grades / ratings of laminate floors
The heaviest grades, namely AC4 and

AC5, are rough under bare feet and suitable only for commercial purposes. The

first two grades are best for homes and residential foot traffic. When selecting

a laminate, don’t be fooled into thinking that higher grades are better for your

home – the opposite is true. For once, you want one of the lowest grades

available, although the absolute lowest might not last as long in your home due

to the limited amount of traffic the flooring can withstand.

“Shiners” are nails which have been installed too low and show on the exposed portion of the shingle. They are a common cause of leaks on shingle roofs that have been installed with a nail gun.

The best way to avoid them is to focus right on the nail line while you are nailing. When you concentrate on that line, your brain and arm will be on “auto-pilot” putting the nails in the right place.
